Palmoria Group HR Analysis

This is a HR analysis of the Palmoria Group. From the brief provided with the dataset, The Palmoria Group wanted an analyst to look through their employee records and provide solutions for some employee related problems they were encountering. They were recently accused in a media publication of being gender biased in their recruitment process and salary payment.
To conduct this analysis, I had to clean the data, take out employees that were no longer with the organization, create a generic gender term for employess without gender specification, group employees into various pay bands and calculate the bonus entitlements for each employee using DAX commands.
Here are my analysis, I hope you find them enlightening.
From the analysis, it can be seen that the overall Gender distribution in the organization shows that there are 49.15% men and 46.62% women in the organization. 4.23% fall under the gender Neuter category.
Taking a closer look at the gender distribution in the organization as it cuts across various locations shows that:
Abuja:
In Abuja, there are 159 men and 158 women in the organization.
Kaduna:
Kaduna has 182 men and 165 women
Lagos:
While Lagos has 124 men and 118 women.

The data also shows that men earn more than women in this organization. The average pay for men is at N74.79K and that of Women being N72.14K. While the average pay for the Neuter category is N78.37K.
Salary Distribution:
The average salary for men and women for all the departments in the organization across the entire region are not the same. With men mostly earning more than women. Some departments with more women than men still have men earning more. Here, the departments to be focused on are Legal, Product Management, Support and Accounting departments.
Further analysis of the pay distribution by region shows that:
Abuja:
The average pay for men in Abuja is ₦73.25k, while that of women is ₦70.45k
Kaduna:
Here the average pay for men is ₦74.85k while that of women is ₦72.3k
Lagos:
In Lagos, the average pay for men is ₦76.68k while that of women is ₦74.16
Grouping the employees into bands of N10k shows that people earning between N70k to N80k are more in the organization, followed closely by people earning N90 to N100k. The pay band with the least number of people is the pay band between N20k to N30k.

The industry regulation specifies that the minimum pay for the industry should N90k. However, the minimum pay for palmoria group is around N28k which is significantly lower than the industry average. Infact, most employees in the organization earn far below the industry avaerage. The total amount to be paid as bonus to employees is N2.2m and the total salary paid, salary inclusive of bonus is N71.92m.

RECOMMENDATION
It is important for management to investigate the reasons for the pay gap in each department identified and find suitable solutions for them.
Management could set up a policy that will ensure equal pay irrespective of Gender across all the regions in the organization.
Management needs to ensure that there is a standard salary structure across all regions in the organization.
